Growth is the goal of nearly every mid-size employer — and the enemy of ad-hoc leave processes. The spreadsheet that worked at 80 employees becomes a liability at 400. This playbook outlines the foundation that keeps leave and accommodation programs defensible as headcount scales.

Start with a single source of truth. Whether you administer leave in-house or partner with a TPA, every program needs one calendar, one case record, and one set of eligibility rules. Fragmentation is where compliance gaps and employee frustration are born.

Document the employee journey end to end. A new-parent request should move from intake to approval to return-to-work without the employee re-explaining their story. Map every handoff and assign an owner to each step.

Build ADA accommodation into the same workflow. Separating leave from accommodation creates duplicate documentation and blind spots. A unified case makes interactive processes easier to demonstrate and defend.

Instrument the program. Track duration, denial reasons, and return-to-work rates by cause category. The point is not surveillance; it is pattern recognition that lets you address root causes before they become trends.

Choose partners that integrate. Your leave platform should exchange eligibility and status data with payroll and HCM systems automatically. Manual reconciliation is the single largest source of avoidable cost in absence programs at this scale.
